Maximizing Productivity Case Study :
Building High Performance Culture in Pulp Manufacturing
The pulp manufacturing company faced a critical year, preparing for the harvest of new species that would significantly impact their future growth. However, the organization struggled with low productivity, siloed teamwork, and a lack of trust among team members. The company needed to build a high-performance culture to achieve productivity, efficiency, and sustainable growth. The key challenge was to align the teams with the company’s strategic direction and increase motivation by fostering clear communication and fair treatment.
Additionally, the Continuous Improvement Program (CIP) had not been fully embraced by teams, leading to inefficiencies in processes and missed opportunities for performance optimization.
Approach
Our approach centered on brain-capacity development through targeted coaching, leveraging neuroscience principles to foster individual motivation and performance. The solution centered around the Continuous Improvement Program (CIP), designed to foster individual accountability, enhance team collaboration, and align efforts with organizational goals. The Continuous Improvement Project (CIP) became the backbone of this transformation. Each team member was coached by our performance coach to design their project and commit to the clear responsibilities within their CIP framework, which included a structured monitoring process to track progress and results.
In addition, behavioral assessments helped identify areas for enhancing engagement, such as fairness, involvement in decision-making, and growth opportunities. The coaching also helped employees enter a state of “flow”—the optimal mental state where they feel fully immersed and focused on their tasks, leading to better productivity. This shift increased accountability and team collaboration, paving the way for more effective execution of CIP.
Transformation
The implementation of our approach resulted in a significant transformation at every level of the organization:
Individual Empowerment: Employees became more engaged and took greater ownership of their tasks. The integration of flow theory helped individuals achieve higher levels of productivity by working in an optimal state of concentration. The CIP report format provided a clear structure for individual accountability, enabling team members to self-assess their contributions and progress. Employees, such as those in the finance department, saw improvements in their ability to complete tasks efficiently and collaborate with others.
Team Collaboration: Silos was broken down, and communication between departments improved drastically. The brain-focused coaching strengthened team dynamics by promoting trust, empathy, and shared responsibility. Teams now had a unified understanding of the importance of CIP and the role each member played in the success of the company. As a result, the team reported a stronger sense of responsibility and increased knowledge on how to present findings to the Board of Directors (BOD).
Organizational Alignment: The CIP framework ensured that all team’s efforts were aligned with the company’s long-term goals. Teams worked together on Continuous Improvement Projects that directly contributed to overall productivity and profitability, with ongoing feedback from leadership to ensure alignment with strategic priorities.
Business impact
The transformation led to measurable and sustainable business impacts across the organization:
Increased Productivity: The structured approach to productivity, with clear roles and responsibilities defined in the CIP, resulted in more efficient processes and less wasted time and resources. Teams were better equipped to meet their deadlines and deliver higher-quality work.
Higher Employee Engagement: Trust between team members and management increased due to clearer communication and fair treatment. This was reflected in the improved engagement metrics from behavioral assessments, such as growth opportunities and meaningful work.
Sustainable Growth: With the foundation of a high-performance culture in place, the company is now positioned for rapid growth during the upcoming harvest. The company’s ability to streamline its processes and engage its workforce has improved its operational agility, laying the groundwork for future success.
Enhanced Customer Satisfaction: The improvements in internal processes and employee engagement translated directly to better service for customers. Leaner, more efficient processes meant that customers experienced fewer delays and higher-quality products, leading to stronger customer relationships and retention.
